Purpose: The purpose of this study was to describe and interpret the experiences of Generation Z nurses during their clinical adaptation within a cultural context. Methods: A focused ethnography was used for this study. Data were collected through purposive sampling from 12 Generation Z nurses (born after 1995) with 1-3 years of clinical experience. Individual in-depth interviews were conducted between November 14 and 26, 2024. Data analysis followed Spradley’s ethnographic framework, utilizing domain, taxonomic, componential, and thematic analyses to clarify cultural meanings and patterns. Results: Five cultural characteristics emerged regarding their clinical adaptation: balancing autonomy with organizational culture, psychological recovery through appropriate distancing, developing personalized adaptation strategies, maintaining flexibility and a positive mindset, and diverse use of digital media. Conclusion: These findings highlight the need for improvements in organizational culture and the adoption of new educational and training methods to effectively support the clinical adaptation of Generation Z nurses. To align with their preference for autonomy, it is important to move away from a hierarchical nursing culture and create a flexible work environment that actively supports nurses in challenging situations. Additionally, policies should be implemented to ensure adequate rest periods and minimize work-related burdens outside of working hours, safeguarding nurses' personal time.
